Stop met twijfelen, start met structureren. Oftewel: hoe je sollicitanten beter kunt interviewen

We zien vaak dat recruiters en medewerkers een functieprofiel opstellen aan de hand van eigenschappen en competenties die belangrijk zijn voor de functie in kwestie.


Maar deze moeten dan vervolgens wel effectief geïmplementeerd worden in het sollicitatiegesprek, en niet onderhevig zijn aan de welbekende ‘klik’. De oppervlakkige gelijkenissen tussen interviewer en sollicitant zijn nu vaak doorslaggevend. Uit onderzoek blijkt zelfs dat 75% van de interviewers de ‘klik’ het belangrijkste criterium vindt tijdens een sollicitatiegesprek.


Structureren

Sommige eigenschappen en competenties zijn belangrijker dan andere, dus geef ze een gewicht zodat je weet hoe zwaar ze meetellen in de beoordeling. Onderzoek dit samen met collega’s als je er niet zeker van bent. Baseer vervolgens op deze analyse een vaste set vragen die je aan iedere sollicitant stelt. Doorvragen is mogelijk, maar het is belangrijk om niet af te wijken van deze set vragen. Scoor elke vraag op basis van zijn gewicht. Zo komt er een totaalscore uit het interview en is het uiteindelijk makkelijk om sollicitanten (eerlijk) te vergelijken.

STAR staat voor: Situatie, Taak, Actie, Resultaat. Je vraagt dus naar een praktijkvoorbeeld uit het verleden: ‘Benoem een situatie waarin besluitvaardigheid naar voren komt. Wat was jouw taak in die situatie? Wat heb jij gedaan en wat was het resultaat van jouw acties?’


Reflectie

Je kunt ook nog een R toevoegen, de R van Reflectie. Hierbij kan de sollicitant vanuit eigen perspectief vertellen hoe het ging en of er leer- en verbeterpunten zijn geweest. De STARR-methode werkt heel goed, omdat gedrag uit het verleden een van de beste voorspellers is van toekomstig gedrag. Daarnaast voorkomt de STARR-methode ook dat jij als interviewer overbodige informatie krijgt, wat kan afleiden van een heldere en eenduidige beoordeling.
